Çalışanların karanlık liderlik algısının psikolojik sözleşme üzerindeki etkisinde işe adanmışlığın aracı, algılanan örgüt yapısının düzenleyici rolü

Özet
Bu araştırmada, İstanbul, Ankara ve Antalya illerinde faaliyet gösteren işletme belgeli beş yıldızlı otellerin daimi kadroda çalışanlarının karanlık liderlik algıları, işe adanmışlıkları, psikolojik sözleşme ve örgütsel yapı algıları arasındaki ilişkilerin incelenmesi, kavramlar arasındaki etki düzeylerinin ortaya konulması amaçlanmıştır. Yapılan araştırmada kolayda örnekleme yöntemi kullanılmıştır. Araştırma kapsamında 402 otel personeline anket formu dağıtılmış ve katılımcılardan toplanan veriler analiz edilmiştir. Elde edilen veriler üzerinde frekans dağılım analizleri, güvenilirlik analizleri, doğrulayıcı faktör analizleri, korelasyon analizleri ayrıca aracı ve düzenleyici etki analizleri yapılmıştır. Araştırma sonucunda, ele alınan kavramlardan karanlık liderlik algısı ile psikolojik sözleşme ve işe adanmışlık arasında anlamlı ve negatif yönlü, işe adanmışlık ile psikolojik sözleşme arasında anlamlı ve pozitif yönlü bir ilişki olduğu tespit edilmiştir. Bununla birlikte aracı etki analizinde, karanlık liderlik algısının psikolojik sözleşme üzerindeki etkisinde işe adanmışlığın aracı rolünün olduğu belirlenmiştir. Düzenleyici etki analizinde, karanlık liderlik algısının psikolojik sözleşme üzerindeki etkisinde örgüt yapısının düzenleyici rolünün olduğu bulgulanmıştır. Yazında bu dört kavramın birlikte incelendiği bir çalışmaya rastlanmamış olmasından dolayı, elde edilen sonuçların örgütsel davranış alanına özgün bir katkı sağlayacağı öngörülmektedir.
In this research, it was aimed to analyse the relationships between the dark leadership perceptions, work engagement, psychological contract and organizational structure perceptions of permanent employees of five-star hotels with operating certificates, located in the provinces of Istanbul, Ankara and Antalya, and to reveal the impact levels between the concepts. Convenience sampling method was used in the research. Within the scope of the research, a survey form was distributed to 402 hotel staff and the data collected from the participants was analyzed. Frequency distribution analyses, reliability analyses, confirmatory factor analyses, correlation analyses, as well as mediator and moderator effect analyzes were performed on the data obtained. As a result of the research, it was determined that there was a significant and negative relationship between the perception of dark leadership and psychological contract and work engagement, and a significant and positive relationship between work engagement and psychological contract. However, in the mediating effect analysis, it was determined that work engagement had a mediating role in the effect of dark leadership perception on the psychological contract. In the moderating impact analysis, it was found that organizational structure had a moderating role in the effect of dark leadership perception on the psychological contract. Since no study analyzing these four concepts together has been found in the literature, it is anticipated that the results obtained will make a unique contribution to the field of organizational behavior.
